Abstract

Projections show a major nursing shortage over the next decade. Although many state and local efforts aim to expand the workforce, there is often less visibility into the nurse educators responsible for the healthcare pipeline. Moving clinicians into teaching roles presents unique challenges. Specifically, clinical skills do not easily transfer to classroom management,​ which can be jarring for new faculty. This "reality shock" frequently results in faculty turnover​ due to a lack of support during this important transition.​ This project looked at nursing faculty perceptions of a structured peer mentorship​ program at a Northern California community college. The intervention was guided by a​ combined conceptual framework of Patricia Benner, Albert Bandura, and Bernard Bass. This​ "BBB Growth Model" was part of a 12-week program designed to help new and tenure-track​ faculty develop their professional identities and pedagogical skills. Effectiveness was assessed​ through a pre- and post-test design using modified versions of two validated tools: the Clinical​ Nurse Teacher Self-Efficacy Scale (CNT-SES) and the Global Transformational Leadership​ (GTL) scale.​ Results suggest a positive change in self-reported outcomes, with participants reporting​ increased confidence in their instructional skills and stronger perceptions of peer-supported​ leadership within the faculty group. Although the small sample size limits broad generalizations,​ these findings add to the existing evidence supporting peer-structured interventions for faculty​ development. This project serves as an initial pilot at the participating institution, with plans to​ improve the "Stay and Thrive" program as a lasting resource for future faculty cohorts.
